Private Equity (PE) environments demand a unique breed of leadership. Chief People Officers (CPOs) are under immense pressure to build and scale high-performing teams, drive cultural alignment, and manage rapid change. 

To better understand what defines success for CPOs in these roles, senior leadership talent consultancy Wilton & Bain partnered with Wisnio. They aimed to use Wisnio's expertise in analysing talent and psychometric data to gain deeper, data-backed insights into the specific traits that set PE-backed CPOs apart from other C-suite executives.

Solution

The research involved 23 CPOs excelling within diverse PE-backed companies. This cohort was carefully selected to represent a range of PE environments and investment theses. A combination of psychometric data and interviews provided a comprehensive understanding of these leaders:

  • Personality Insights: Used to get a detailed view of the CPOs' natural working styles and how they interact with others.

  • Core Values: Used to identify the CPOs' main drivers and the work environments where they are most effective, shedding light on cultural fit and impact.

  • Key Competencies: Used to pinpoint the critical professional skills these CPOs considered most important for success in their roles.

To add further depth, experienced Wilton & Bain consultants interviewed a select group of the participating CPOs. These structured conversations provided real-world context and examples, clarifying not just what the data showed but why it mattered in their day-to-day work. This mix of data and direct insight was central to the study's conclusions.

The research delivered significant value, providing Wilton & Bain and their clients with:

Strong organisational awareness allows CPOs to navigate company structures and build strong stakeholder relationships. Their calmness and resilience under pressure assure steady leadership, especially during times of change and/or instability.

These outcomes stem from the core findings, which revealed over 20 specific personality (sub)traits, core values, and critical competencies that differentiate PE-backed CPOs from other C-level leaders. These insights converged into four overarching themes:

1. Dynamic Leadership

Successful CPOs in PE-backed companies lead with enthusiasm and resilience in fast-paced, uncertain environments. They leverage high cheerfulness and adaptability, along with a preference for challenge, to inspire teams, embrace change, and spearhead innovative HR strategies that drive impactful transformation.

2. Strategic Vision and Execution

These CPOs are strategic architects who combine foresight with practical application. Characterized by adventurousness, strong strategic thinking, and business acumen, they anticipate industry trends, align HR initiatives with business objectives, and crucially, can flex between high-level strategy and hands-on execution in lean PE environments.

3. Collaborative Influence

Effective CPOs in this context are skilled influencers and negotiators who build strong relationships. High trust and organisational awareness enable them to navigate complex corporate structures, foster supportive cultures, and manage stakeholder relations effectively, including coaching senior leaders and managing the "Golden Triangle" (CEO, CPO, CFO).

4. Resilient and Composed Leadership

CPOs in PE settings demonstrate remarkable composure and effectiveness under pressure. Lower anxiety levels, coupled with high modesty and a strong results orientation, allow them to lead steadily through organisational turmoil, make clear decisions, and maintain a humble, approachable style that fosters open feedback in demanding, data-focused environments.
